Anti-Slavery Campaign Interview Series. Diane Kellogg


EMPOWERING WOMEN LEADERSHIP 
IN THE PEACEBUILDING FIELD 


Diane Kellogg is the Student Success Coordinator for the Women’s Peacebuilding Leadership Program and currently in her last semester of the MA program in Conflict Transformation at Eastern Mennonite University’s Center for Justice and Peacebuilding.  Diane began her work with WPLP as the mentoring coordinator in 2012.  It was through her mentoring research that the first enhancements to the mentoring program were made.  Diane has worked with as a coordinator for a number of coalitions, with focuses on substance abuse prevention and youth gang prevention.  She has also has experience in program development, monitoring and evaluation and engaging community collaborations and mobilization.


Yago: Diane, welcome to this blog where we are engaged in creating awareness on the energies that keep enslaving humanity. In this interview we want to talk about the current situation of women and their role in the peacebuilding field. You are currently the Student Success Coordinator for Women’s Peacebuilding Leadership Program (WPLP). This program is an initiative to empower women to use their gifts in the tasks of building peace. I believe in the urgent need of integrating women in leadership positions. Still in many places in today’s world women are excluded from public decision-making, leadership, and educational opportunities.

Could you share with us the origin of Women’s Peacebuilding Leadership Program (WPLP)? How it came into birth?

Diane: The origin of the Women’s Peacebuilding Leadership Program (WPLP) grew into existence as there became an increased recognition that women were missing at higher level peacebuilding leadership positions. The recognition surfaced through papers such as the 2009 United Nations Development Fund for Women paper, and articles such as the 2005 article titled “The Role of Women in Peacebuilding” by Lisa Schirch PhD and Manjrika Sewak, along with what Women peacebuilders from around the world were experiencing. 

In the summer of 2011 11 women from eight national origins gathered at EMU to discuss the need for a Women’s Peacebuilding Leadership Program. It was out of that meeting the Women’s Peacebuilding Leadership Program was birthed.

Yago: Women’s Peacebuilding Leadership is an infant program. This program is just beginning to explore the challenging task to trained women peacebuilding leaders in contexts of conflict. Monitoring and evaluation is fundamental tool in this learning process. Could you share with us why is so important and the learning obtained at this stage of the program?

Diane: What comes to mind is, if you know better you do better.  When the program was developed it was with the knowledge that was had at that time. There wasn’t a model to work from so we were creating the model. Through rigorous monitoring and evaluation we have been able to make some enhancements as we continued to implement the program and others we designed into the program for the next cohort. The learnings and enhancements that I am most familiar have to do with, mentoring, the praxis seminar, support group recognition and the monitoring and evaluation plan. I think the biggest learning is how well the WPLP staff work together to be responsive to the needs of the program. We are also fortunate to be nested in CJP with faculty who are equally responsive.

Yago: What has attracted to your current job within the Women’s Peacebuilding leadership Program? Could you share with us the main areas of concern within your responsibility? 

Diane: There are many things that attracted me to my current position. I believe in the work we do and the way we do it. I am drawn to development with a strong emphasis on monitoring and evaluation. I like working with a team and I am grateful for the team I work with.

My current responsibilities are, the mentoring component of the program, provide academic support, assist with the implementation of the Praxis Seminar and assist with the redesign of the Monitoring and Evaluation Plan.

Yago: This program gives great importance to mentoring and coaching dimension. Why is so fundamental? What challenges are you experiencing in this regard? 

Diane: The mentoring component of WPLP is important for two reasons; first the mentor is a resource available to the participant as she adds an academic course load into her already busy life, also the mentor helps the women integrate the skills they are learning into the context they are living and working. 

We are currently in our third class of women and we have used the learnings along the way to develop the current mentoring component. A couple of the key learnings we have used in redesigns have to do with the pairing strategy and the monitoring. The initial paring method was externally constructed with proximity to each other not being a factor. We now ask the women to select their own mentor who they can easily meet with. We have also had to revise or monitoring of the mentored pair.  We found that we had a drop off in our “monthly check-ins” at six months.  At this point we lost our ability to monitor the relationship because of lack in responses. What we learned was it wasn’t that the mentored pair wasn’t meeting, it was more about asking these already busy women to respond to one more email. Our solution to increase our monitoring ability was to incorporate the mentor meetings and questions about those meetings into the assignments the participants were already doing. This did two things for us; it increased our monitoring ability and it increased the connection of the mentor into the program.

Yago: How important it is the networking among women in this field? What are its benefits?

Diane: Through networking the women share experiences, resources and support. Networks break the isolation barriers that are sometimes felt when working in systems and regions that are experiencing conflict.

Yago: Currently the program includes women leaders from very different cultural backgrounds (Somaliland, Kenya, Sierra Leone, South Pacific Islands…). Could you share with us your personal learning experience of interacting with these women?

Diane: Working with these woman is very humbling.  Although they come from different cultures there is the same light shining through them. They are courageous, hardworking and dedicated to bringing more peace to their region.  Many are able to balance family, work and their academics while in this program, and they do so with gratitude.

Yago: WPLP encourages institutional gender mainstreaming but often the culture of the organizations itself sabotages it. WPLP sends women into settings where there is a lot of patriarchy and hierarchy. Women need to be extremely resilient to navigate in such settings. How important is training for resiliency in WPLP? 

Diane: One of the latest additions to our program was developed to address the settings the women live in, and build resilience within those settings. We are aware that many of the women are already challenging cultural norms just by being the leaders they are. To help the women build resilience within their settings we believe it was necessary to recognize those individuals who are closest to them, for the important role they play in supporting her as she expands her peacebuilding and leadership skills. In doing this we hope to empower the support structure surrounding the women, and empower the women to use the support structure they have surrounding them. We did this by asking the women to give us a list of 10 people who offer the most support to them. We sent a letter and a peace dove pin to each of those people, highlighting the important role they have in the women’s life as she participates in WPLP, and how much they are appreciated for that role. We have received positive feedback so far from this gesture, with the support group wearing their peace doves proudly and being available when needed.  

Yago: WPLP needs to be a gender-sensitive one, men and women have to be working together. Why is so important that interaction? What are the risks of one gender focus?  

Diane: Although our current cohorts are strictly women we do know that it takes women and men working together inclusively.  We are teaching the women peacebuilding and leadership theory and skills but many of the women have male mentors, and many have designated men in their support group. The practice work each women does as part of the program often involves men. I believe that two of the changes we have made to the program, allowing the women to pick their own mentor and recognizing a support group that surrounds the women has helped WPLP be more gender-sensitive. We also believe it is important to work with mixed gender cohorts, and look forward to doing that some day.

Explorando el Modelo Mariposa a través de Constelaciones Sistémicas




"Por ejemplo no decimos “yo soy un cuerpo”. Decimos, “yo tengo un cuerpo”. De alguna manera no pareciéramos identificarnos con todo nuestro ser. Yo digo “mis pies”, “mis manos”, “mis dientes”, como si fueran algo externo a mí, y hasta dónde puedo darme cuenta, la mayoría de la gente siente que son algo a mitad de camino entre las orejas y un poquito más atrás de los ojos, dentro de la cabeza, y desde este centro pende el resto"

Este texto quiere recoger la propuesta metodológica utilizada para trabajar el "Modelo Mariposa" (Lederach/Abeledo) en el espacio y utilizando como caja de resonancia sensaciones corporales. A la descripción sumamos algunas ideas marco y propuestas de reflexión.


El contexto

A invitación de Gernika Gogoratuz y gracias al trabajo de Yago Abeledo, Iñigo Retolaza y Alex Carrascosa nos propusimos explorar el modelo desde diferentes perspectivas ahondando en su potencialidad y limites.
La propuesta fue generosa, exploradora, abierta, humilde y valiente. En ese contexto pudimos contribuir en la cocreación de parte del trabajo de este encuentro. Creo central reforzar el trabajo realizado con anterioridad para entender lo que generamos más adelante. 
A la propuesta de Iñigo para realizar una constelación que explorará el "Modelo Mariposa", Nice Lazpita y yo (Asier Gallastegi) propusimos algunos matices que luego fuimos adaptando a lo largo del proceso.

Exploración de un modelo en el espacio

Un modelo es una simplificación de la realidad. Se trata de proponer un mapa para movernos por el territorio. Un esquema funcional que nos permita distinguir con el suficiente grado de matiz relacionado con la tarea los aspectos clave sin perdernos en el mar de detalles. Paradójicamente renunciar al detalle nos permite conocer la totalidad y la dinámica.
Estos mapas, los modelos, tienen una virtud para los que nos gusta reflexionar sintiendo, razonar percibiendo y conversar generando pequeños mapas en el espacio.
El "Modelo Mariposa" con sus cuatro alas; pasado, futuro, estructura e intrapersonal y el cruce de estas generando el lugar del aquí y ahora generan una estructura que sirve como representación desde la que vivenciar un trabajo en el espacio o constelación [1].




Aprendizaje por identidad; aquí y ahora, soy yo

Ese lugar intermedio, resultado del cruce de factores, es lo real. Lo que es. De alguna forma soy el conflicto. Es muy difícil describir eso que ocurre más allá de mi propia vivencia del mismo. Y soy ahora aunque mi conciencia me recuerde el pasado y fantasee con el futuro.
La propuesta de trabajo con constelaciones conecta con el cuerpo y las sensaciones como expresión de ese lugar en el que lo que ocurre es. De esta manera hablamos de aprendizaje y conocimiento por identidad.
Completamos la dimensión más cognitiva con una experiencia intersubjetiva (cruzando diferentes subjetividades conectadas con el tema a explorar, su experiencia, la relación entre los representantes, su lugar en el espacio, …) Una manera de conectar con lo que no sabíamos que sabíamos. Con ese porcentaje de información con la que nos cuesta conectar a un nivel más racional.

No dualidad y perspectiva sistémica

Esta experiencia de ser/representar en relación nos sitúa ante una experiencia que consideramos clave en el acercamiento al conflicto.  Un elemento en relación a otro por la mera observación ya sólo se pueden describir como un círculo de interacciones. De esta manera rompemos con la inercia de pensamiento de acción y reacción o causa y efecto. Dejamos de buscar el culpable y reconocemos algo del otro en nosotros mismos (realmente es todo del otro en nosotros en relación a lo que nos ocupa).
Además descubrimos las relaciones entre estas partes que generan un todo que es más grande que la suma. La forma final es el resultado de estos elementos en relación. Es el proceso, las tareas, las que generan una estructura.




Dinámica previa

Describimos el trabajo que fuimos construyendo. No es el acertado, el que deberíamos de repetir. Es solo una foto fija de algo que fuimos construyendo en ese momento:

  • Calentamiento y entrenamiento a la percepción más corporal. Pequeños paseos por el espacio a diferentes ritmos. Cuando nos paramos vamos pensando en como nos relacionamos con el resto de las personas cuando se quedaron paradas delante, detrás, a nuestra derecha, a nuestra izquierda, lejos, cerca, los que nos miran y los que no,… Pensamos en como sería para nosotras que fueran miembros de nuestra familia, compañeras de proyectos personales o profesionales y por ultimo agentes en nuestra realidad de conflicto más social. 
  • Trabajo por parejas y vivencia en relación del concepto conflicto. Propusimos conectar con un conflicto personal. Cada persona elegía algo que tuviera pendiente, una conversación, … Y trabajaban este tema por parejas. En este caso la persona que trabajaba con el conflicto situaba primero en el espacio a la otra persona pidiéndola que ejerciera como ella en relación a este conflicto y ella cogía el lugar, en relación al otro representante, del conflicto. Nos dejamos estar en esa posición sin palabras durante al menos tres minutos y más tarde conversamos lo intuido.  La información que surge en una conversación sin palabras, intuitiva se comparte…
  • Exploración de los campos creados en este ejercicio. Incluimos la posibilidad de que la mitad del grupo pudiera acercarse y explorar como sus sensaciones corporales podían cambiar acercándose a las pequeñas esculturas más o menos animadas que sus compañeros y compañeras creaban al mirarse. Estar atentos a los cambios.
  • Construyendo una voz compartida. Podíamos haber continuado con la constelación pero pensamos que pudiera ser interesante construir de manera colaborativa parte de la voz central del ejercicio. Mientras paseabamos por el espacio fuimos lanzando diferentes voces de diferentes vivencias del conflicto en Euskadi. Todas las frases las colocamos en el medio del modelo. En el lugar que pertenece al aquí y al ahora presente.

Dinámica constelación

Una persona elige situarse en el medio y colocarse en el lugar de esto que llamamos “Situación de conflicto hoy en Euskadi”. Desde ese lugar elige una persona que representará a cada polo del modelo. Elige una persona para el pasado (que sitúa a su izquierda), futuro (a su derecha), estructura (delante) e intrapersonal (a su espalda).
Para continuar el trabajo y tras preguntar como se encuentra cada polo la persona que se encuentra en el centro del modelo elige una de las frases; IZAN. Y el resto de polos van incorporando un elemento en relación a esta palabra. Cada representante de cada polo conecta con como resuena con esa frase/palabra y tras compartirlo trae a uno de esos elementos. Escuchamos lo que aportan y luego pasamos a otra frase.

Proponemos trabajar con lo que sería la polaridad de la anterior; EZIN IZAN IZANGO. El elemento central conecta con mucho dolor. Vamos pidiendo a cada polo que plantee un nuevo elemento y lo sitúe en el espacio. En un momento uno de los elementos se desdobla en dos y el foco tiene necesidad de hacer algo con este nuevo elemento fuera de  vista del conjunto. Los elementos van moviéndose de un lugar hacia otro; del pasado, al futuro y eso va haciendo sentido al foco. Hay mucha información que surge de este trabajo. Una vez transcurrida hora y media y con el foco satisfecho con el trabajo le pedimos que recoja de nuevo el lugar y las palabras que han ido aportando las alas y los representantes y damos por terminado el ejercicio.


Otras aportaciones

Fue muy interesante que en este ejercicio el idioma vehicular fuera el Euskera. Las frases elegidas fueron en Euskera y el resto de la conversación se dio en este idioma. A lo largo del taller, y cuidando la participación de varias personas no euskaldunes, el idioma más utilizado fue el castellano.

Hay más ideas sobre la evolución de este ejercicio:

  • ¿Podíamos haber fijado las alas como espacios sin situar polos de manera que los elementos hubieran podido moverse más y generar información en función de los lugares que ocuparán?
  • ¿Podría haberse tratado de una constelación autogestionada de manera que tras escuchar al foco cada persona podía haber elegido ser un elemento y buscado un lugar en función al foco y a los vértices de la mariposa?
  • La información de niveles de profundidad en cada ala también podría haber hecho más complejo y matizado el mapa.
  • Otra opción. Que los elementos una vez situadas pudieran moverse y generar una conversación entorno a estos movimientos.

Hay muchas posibilidades de trabajo, todas aportarían una visión más compleja, y entendemos más profunda, del modelo.

[1] Del alemán “aufstellung” con una traducción más cercana a “alineación”, “colocación”. A menudo la palabra “Constelación” nos lleva a ligar este tipo de ejercicios con tradiciones más cercanas a la lectura del futuro de los astros. No es la tradición de quienes utilizamos este trabajo de configuración espacial.
